سلوكيات القيادة الخادمة وأثرها في بناء رأس المال الاجتماعي المنظمي دراسة ميدانية في الجامعات الخاصة الأردنية في العاصمة

ملخص
تهدف هذه الدراسة إلى تحديد أثر سلوكيات "القيادة الخادمة وأثرها في بناء رأس المال الاجتماعي المنظمي لدى العاملين في الجامعات الخاصة الأردنية في العاصمة" ولتحقيق أهداف الدراسة تم تطوير استبانة وزعت على أفراد عينة الدراسة. وبلغ عدد الاستبانات الموزعة (317) استبانة، استخدم منها لغايات التحليل الإحصائي (252) استبانة أي ما نسبته (79.5 %) من عدد استبانات العينة.
توصلت الدراسة إلى عدة نتائج من أهمها: أن مستوى ممارسة سلوكيات القيادة الخادمة في الجامعات الخاصة الأردنية في العاصمة عمان جاء بدرجة متوسطة وبمتوسط حسابي بلغ (3.41)، وان مستوى توافر أبعاد رأس المال الاجتماعي المنظمي جاء بدرجة متوسطة وبمتوسط حسابي بلغ (3.10)، كما أن هناك أثراً ذا دلالة إحصائية لسلوكيات القيادة الخادمة مجتمعة في رأس المال الاجتماعي المنظمي بأبعاده مجتمعة، وانها تفسر ما مقداره (58.3 %) من التباين في أبعاد رأس المال الاجتماعي المنظمي مجتمعة إلا أن بعدي التابعون أولاً والعناية العاطفية ليس لهما أثر ذو دلالة إحصائية في رأس المال الاجتماعي المنظمي.
توصي الدراسة بضرورة ايصال رؤية الجامعة للمرؤوسين، وإعطاءهم الاهتمام العاطفي، وجعلهم في دائرة الاهتمام الأولى، وكذلك التركيز على خلق قيمة للمجتمع من خلال ربط غايات وأهداف الجامعة بخدمة المجتمع المحلي، كما توصي الدراسة بضرورة التركيز على رأس المال الاجتماعي المنظمي وتحديدا الإدراكي لفهم وتفسير سلوكيات شبكة العلاقات بين الموظفين بعضهم البعض.

The Impact of Servant Leadership Behaviors on Building Organizational Social Capital: Field Study in the Private Universities in the Capital of Jordan

Abstract
The aim of this study is to determine the impact of the behaviors of servant leadership on building the organizational social capital among the employees of private Jordanian universities in the capital of Jordan. To achieve the study aim, a questionnaire has been developed and distributed to the study sample. The total number of the distributed questionnaires were (317), only (252) were used for statistical analysis, that represent (79.5%) of total sample.
The study reached to several results, the most important are as the following: The level of the practice of servant leadership behavior in Jordanian private universities in the capital Amman appeared in a medium level with an average equal to (3.41). The level of availability of the dimensions of organizational social capital came to average of (3.10), also there is a statistical significant impact of servant leadership behaviors on all dimensions of organizational social capital, in addition, it explained (58.3%) of the variation in the all dimensions of organizational social capital, but both dimensions servant first and emotional care have no statistical significant effect on the organizational social capital.
The study recommends that the university should communicate its vision with employees, also they should be given emotional care, and be on the top priority of the university attention. The university should focus on creating value for society by linking the objectives and goals of the university with the service of the local community. The study also recommends that high attention should be givin for organizational social capital, and its perception dimension in particular, in order to understand and explain the behaviors of relations network among employees.
